Microaggressions in the Workplace: Unpacking the Subtle Acts of Exclusion
In today’s diverse work environments, employees from marginalized backgrounds often encounter subtle, often unintentional, discriminatory comments or behaviors known as microaggressions.
These seemingly minor incidents can accumulate over time, leading to significant emotional and psychological distress.
Understanding and addressing microaggressions is crucial for fostering truly inclusive workplaces.
What Are Microaggressions?
Microaggressions are everyday verbal, nonverbal, and environmental slights or insults—whether intentional or not—that communicate hostile or negative messages to individuals based on their membership in a marginalized group (Sue et al., 2007).
They often stem from unconscious bias and can be hard to recognize by those who don’t experience them directly.
Types of Microaggressions
Microassaults – Direct, explicit discriminatory acts (e.g., racial slurs).
Microinsults – Subtle comments or actions that demean identity or background.
Microinvalidations – Behaviors that exclude or negate the feelings or experiences of marginalized individuals.
Real-World Examples
Saying, “You’re so articulate,” to a person of color, implying surprise.
Assuming a female colleague is in an assistant role.
Telling an LGBTQ+ employee, “You don’t look gay.”
Continually mispronouncing or anglicizing a colleague’s name.
The Impact of Microaggressions
Even when small, these behaviors build up and result in:
Emotional Fatigue – Dealing with slights becomes mentally and emotionally exhausting.
Lower Engagement – A lack of belonging leads to disengagement and reduced motivation.
Performance Impacts – Stress can affect focus, creativity, and output.
Increased Turnover – Employees who feel disrespected are more likely to leave.
What Employers Can Do
Educate Your Teams – Provide DEI training focused on recognizing and eliminating microaggressions.
Set Clear Expectations – Establish policies that define and discourage exclusionary behavior.
Listen and Respond – Encourage open dialogue and take concerns seriously.
Lead Inclusively – Representation matters—diverse leadership helps drive accountability.
